Emotionsarbeit – Ein Review zu Gestaltungsaussagen

Zusammenfassung

Ergebnisse eines Reviews zum Thema Emotionsarbeit werden vorgestellt, in dem auf Basis einer Literatursuche Vorschläge zur Arbeitsgestaltung und deren Umsetzung untersucht wurden. Emotionsarbeit umfasst das Zeigen bzw. Unterdrücken bestimmter Emotionen bei Interaktionen mit Dritten (z. B. Kunden, Patienten). Obwohl bisherige Erkenntnisse mehrheitlich auf Querschnittuntersuchungen fußen, wird Emotionsarbeit vorwiegend als ursächlicher Faktor für diverse Beanspruchungsfolgen angesehen. Viele Praxisempfehlungen setzen deshalb bei unterschiedlichen Facetten von Emotionsarbeit an. So wird oftmals geraten, Emotionsregulationskompetenzen bereits bei der Personalauswahl zu berücksichtigen oder diese durch Trainings zu verbessern. Da bedingungsbezogene Aspekte für Emotionsarbeit wie Darstellungsregeln bisher kaum untersucht wurden, gibt es bisher nur vereinzelte Vorschläge für deren Gestaltung. Empfehlungen beziehen sich deshalb häufig auf andere Arbeitsbedingungen, wie zum Beispiel der Erhöhung des situativen Handlungsspielraums. Insgesamt wurde die Mehrheit der ausgewerteten Gestaltungsaussagen keiner empirischen Wirksamkeitsüberprüfung unterzogen. Für die Entwicklung von gesichertem Gestaltungswissen sind künftige Studien mit gezielten Interventionen vonnöten.
