Abstract

This chapter investigates the complex dynamics that drive knowledge workers' intentions to leave their organizations, focusing on the psychological contract and its violations. The psychological contract, a subjective and normative aspect of employment relationships, plays a crucial role in shaping employees' engagement and turnover intentions. The study reveals that violations of this contract can lead to negative emotional states and decreased job satisfaction, thereby increasing the likelihood of employees considering leaving their jobs. The chapter also explores the mediating role of work engagement, demonstrating how reduced engagement can exacerbate the impact of psychological contract violations on turnover intentions. Furthermore, it highlights the moderating effect of co-worker support, showing that a supportive work environment can mitigate the negative consequences of contract violations. The research provides valuable insights into the mechanisms that influence knowledge workers' decisions to stay or leave, offering practical implications for organizational human resource management strategies. Through a nationwide survey and robust statistical analyses, the chapter presents a detailed examination of these relationships, contributing to the existing literature on psychological contracts and turnover intentions.
