Moderatorvariablen für den Zusammenhang zwischen Commitment und transformationaler Führung

Abstract
Zusammenfassung. Der Einfluss transformationaler Führung auf die affektive Bindung der Mitarbeiter an das Unternehmen wurde bereits in mehreren empirischen Untersuchungen nachgewiesen. Da die gefundenen Zusammenhänge jedoch eine erhebliche Streuung aufweisen, wird in vorliegender Untersuchung die Frage nach relevanten Moderatorvariablen gestellt. In einem ersten Schritt wurden aus theoretischen Überlegungen und bereits vorliegenden Befunden die zu erwartende Moderatorwirkung der Interaktionsdistanz sowie der Kommunikationsqualität abgeleitet. Zur Prüfung der aufgestellten Hypothesen wurden zwei Studien durchgeführt. Die Ergebnisse der ersten Studie (N = 155) legen nahe, dass der Zusammenhang zwischen transformationaler Führung und affektivem Commitment stärker ist, wenn Führungskraft und Mitarbeiter häufig in direktem Kontakt zueinander stehen. Die Ergebnisse der zweiten Studie (N = 538) zeigen diese Interaktionswirkung nicht. Allerdings konnte in Studie 2 gezeigt werden, dass der Zusammenhang zwischen transformationaler Führung und affektivem Commitment umso stärker ist, je höher die Qualität der Kommunikation zwischen Führungskraft und Mitarbeiter ist.
Abstract. The influence of transformational leadership on affective commitment has been shown in several empirical studies. Because of the varying effects of the correlations found in these studies, in this research we focus on relevant moderating variables. By reviewing the existing empirical results, we identified leader-follower interaction distance and communication quality as possible moderating variables. In order to test our hypotheses we conducted two empirical studies. The results of the first study (N = 155) suggest that the relationship between transformational leadership is stronger when leader and follower are in frequent immediate contact. The results of the second study (N = 538) do not show this moderating effect. However, in study 2 we could show that the correlation between affective commitment and transformational leadership is stronger if quality of communication between leader and follower is high.
