HR-Management als Schlüssel zur erfolgreichen digitalen Transformation?

Lösungsansätze für aktuelle Herausforderungen der Digitalisierung in etablierten Unternehmen

Zusammenfassung

Die zunehmende Digitalisierung bietet vielversprechende Wachstumschancen für Unternehmen. Gleichzeitig stellen die weitreichenden Veränderungen aber auch eine Herausforderung für viele Unternehmen dar: Insbesondere etablierte Unternehmen müssen sich transformieren, um in der digitalisierten Welt langfristig erfolgreich und wettbewerbsfähig zu bleiben. Eine entscheidende Rolle kommt hierbei den Mitarbeiterinnen und Mitarbeitern dieser Unternehmen zu: Denn nur, wenn digitale Transformationsprozesse auf allen Ebenen des Unternehmens unterstützt und „gelebt“ werden, kann ein erfolgreicher Wandel gelingen. Das nachfolgende Kapitel befasst sich folglich mit der wichtigen Bedeutung eines erfolgreichen Human Resource (HR) Managements in Zeiten der digitalen Transformation. Ein wichtiges Ziel dieses Kapitels ist es, Aufmerksamkeit für zentrale Herausforderungen zu schaffen, die etablierten Unternehmen in Zeiten der Digitalisierung bevorstehen. Das Bewusstsein für die Tragweite dieser Herausforderungen ist notwendig für Verantwortliche in etablierten Unternehmen, um den digitalen Wandel erfolgreich zu gestalten. Als daran anschließendes Ziel möchte dieses Kapitel einen Überblick über Strategien und Maßnahmen des HR-Managements liefern, die wirkungsvolle Bausteine für eine erfolgreiche digitale Transformation sein können.
Im Nachfolgenden werden zentrale Herausforderungen der digitalen Transformation aus zwei verschiedenen Perspektiven identifiziert: Aus der Unternehmens- sowie aus der MitarbeiterInnenperspektive. Daran anschließend werden HR-Lösungsansätze vorgestellt und diskutiert, die geeignet sind, um den Herausforderungen der Digitalisierung auf beiden Ebenen zu begegnen.
Auf Unternehmensebene ist eine der bedeutendsten Herausforderungen die Notwendigkeit des digitalen Wandels, das heißt die Herausforderung, neue und innovative Geschäftsmodelle und -prozesse für eine digitalisierte Welt zu gestalten. Zum anderen stehen Unternehmen vor der Herausforderung, Humankapital, das heißt Talente, für eine digitalisierte Welt zu gewinnen und an sich zu binden. Im Detail diskutierte HR-Lösungsansätze zur Begegnung dieser Herausforderungen beinhalten die Schaffung einer digitalen HR-Strategie, Rekrutierungsmaßnahmen sowie Möglichkeiten zu Weiterbildung und Training.
Aus MitarbeiterInnenperspektive hängt eine der zentralen Herausforderungen der digitalen Transformation mit den steigenden Arbeitsanforderungen zusammen, die durch eine erhöhte Arbeitskomplexität, innovative Arbeitsformen sowie eine ständige Erreichbarkeit und verschwimmende Grenzen zwischen Arbeits- und Privatleben entstehen. Darüber hinaus gilt es, möglichen negativen Reaktionen der Beschäftigten auf digitale Transformationsprozesse zu begegnen und Vorbehalte und Ängste vor einer digitalisierten Unternehmensumwelt auszuräumen. Möglichkeiten, die das HR-Management zur Lösung dieser Herausforderungen bietet, umfassen u. a. Weiterbildung und Training sowie effektive Arbeitsplatzgestaltung (Job Design).
Zusammengenommen zielt dieses Kapitel darauf ab, Verantwortliche aus Praxis sowie Wissenschaft für die Herausforderungen der Digitalisierung zu sensibilisieren und ihnen Mittel und Wege aufzuzeigen, wie etablierte Instrumente des HR-Managements effektiv genutzt werden können, um die bestehenden sowie kommenden Herausforderungen der digitalen Transformation erfolgreich zu bewältigen.
