Zusammenfassung

Zweck dieses Kapitels ist es, die Ergebnisse im Lichte der Theorie kritisch zu diskutieren, den angewandten Forschungsrahmen zu bewerten und den Boden für die Beantwortung der ursprünglichen Forschungsfragen zu bereiten. Das Kapitel stellt eine Verbindung zwischen den Ergebnissen und den verschiedenen Theorien aus der vielfältigen Literatur über ethische Führung, Kultur und Klima, Umsetzung und Veränderung her. Führungsklima, Organisationskultur und Veränderungsdynamik müssen gleichermaßen gesteuert werden, die Ziele müssen sich überlappen und dürfen nicht parallel nebeneinander her laufen. Ein weiteres Ergebnis der Studie war, dass schlechte Führung das psychische Kapital innerhalb einer Organisation aufzehrt und krank machen kann und sich deutlich negativ auf den Krankenstand auswirkt. Die operative und transaktionale Kostengetriebenheit führt zu Schummelei und löst Integrität der Führungskräfte sowie deren moralische Einstellungen auf. Hierzu müssen die schlechten Führungskräfte noch lange nicht die ganze negative Seite der Skala ausnutzen. Ethische Führung kann für die Führungskultur als Gegengift wirken, muss aber aktiv eingeführt werden, wobei der Vorbildwirkung vor allem des mittleren Managements eine Schlüsselposition zukommt.
