23. Positive und negative Effekte der Selbststeuerung auf psychische Gesundheit und Motivation

Zusammenfassung

Turbulente Entwicklungen, globale Krisen und sich dynamisch verändernde Systeme stellen hohe Anforderungen an die Selbststeuerungsfähigkeit von Mitarbeitern und Führungskräften in nahezu allen Tätigkeitssphären. Hieraus resultieren teilweise drastische Fehlzeitenanstiege, die im Zusammenhang mit starken Erschöpfungs- und Depressionssymptomen stehen. Das vorliegende Kapitel ist den Prozessen der Selbststeuerung als psychischer Mechanismus von zielbezogener Tätigkeit in modernen Arbeitswelten gewidmet.
In Anlehnung an die Persönlichkeitssysteminteraktionstheorie unterscheiden wir zwischen zwei Formen der Selbststeuerung: willentliche Selbstkontrolle und autonome Selbstregulation. Hierbei werden die negativen Folgen von unterschiedlichen Anforderungen an die willentliche Selbstkontrolle (Emotionsarbeit, Impuls-, Aufmerksamkeits- und Motivationskontrolle, berufliche Smartphone-Nutzung außerhalb der Arbeitszeit) für die psychische Gesundheit und Leistungsfähigkeit thematisiert. Ferner liefert der Beitrag Einblicke in die positiven Wirkungen von autonomer Selbstregulation auf Motivation, Gesundheit sowie Leistungsfähigkeit und stellt anschließend die Selbstkontrollfähigkeit als personenbezogenen Einflussfaktor dar, der sich über Trainingsprogramme ausbauen lässt. Der Beitrag schließt mit einer kritischen Reflexion der in der Praxis sowie Forschung dominierenden Sichtweisen auf Selbststeuerung sowie einer Darstellung der Einflüsse von Mindsets auf Selbststeuerung und der Implikationen für das Human-Resource-Management.

Welsch (2012) sieht in diesem Bewusstsein eine grundlegende „Verbundenheit zwischen Mensch und Welt“, die nicht auf Konstruktionen des menschlichen Verstands beruht, sondern uns Zugang zu innerweltlichen Wahrheiten (sicheren Erkenntnissen) verschafft. Inwiefern seine Vorstellung zutrifft, ist eine rein erkenntnistheoretische Frage, deren Klärung Aufgabe eines philosophischen Diskurses ist.
